Quero compartilhar uma reflexão que sempre surge nas conversas com clientes e alunos, mas que, pela primeira vez, estou “soltando ao universo”. Ao longo dos anos, trabalhando diretamente com equipes e líderes, percebi que a gestão da inovação exige uma coragem pouco falada: a de desconstruir para reconstruir.
Essa percepção não veio de livros ou teorias, mas da prática – da convivência com projetos que precisaram passar por momentos difíceis de revisão e reestruturação. Foi assim que me lembrei de um episódio marcante da adolescência: minha bicicleta, a Caloi FreeStyle BMX.
Quando ganhei aquela bicicleta nova, eu a tratava como um tesouro. Afinal, era uma Caloi FreeStyle BMX. Alguém já teve uma? Para mim, era perfeita, e eu fazia de tudo para mantê-la impecável.
Um dia, levei a bicicleta para manutenção. O mecânico simplesmente desmontou tudo. Peças espalhadas no chão. Meu coração disparou. O pensamento foi imediato: o que ele fez? Será que estragou minha bike?
Óbvio que não. Mas ninguém tinha me avisado que um processo de manutenção exige desmontar tudo primeiro. No final, a bicicleta voltou mais ajustada e funcional do que antes.
Foi aí que aprendi uma lição fundamental: muitas vezes, um sistema, processo ou modelo de negócio precisa ser desconstruído antes de ser aprimorado. Isso se aplica a empresas que enfrentam desafios de inovação, transformação digital e reestruturação estratégica, onde insistir em modelos ultrapassados pode significar a falha do negócio.
O papel da “bicicleta quebrada” na gestão da inovação
Na inovação, esse mesmo processo de desmontagem acontece o tempo todo. Recentemente, em uma consultoria estratégica, trabalhei com uma equipe que enfrentava dificuldades para avançar em um projeto de transformação digital. O líder iniciou o processo com uma visão clara e inspiradora, mas, à medida que o time avançava, novas camadas de complexidade surgiram.
O time estava hesitante em propor mudanças mais profundas. Medo de desagradar ou trair a visão inicial do líder. Eles estavam tão focados na estrutura original que não percebiam que, muitas vezes, a inovação exige desmontar para reconstruir melhor.
O líder precisa saber quando liderar e quando dar espaço
O verdadeiro desafio da liderança na inovação não é estar sempre no centro das decisões, mas estruturar momentos onde o time tenha espaço para testar, errar e reconstruir. Não é sobre “sumir”, mas sobre criar um ambiente em que as pessoas possam explorar possibilidades sem medo.
Na abordagem do Project Thinking, sabemos que a inovação não acontece de forma linear. O caos e a desconstrução fazem parte do processo. Mas para que isso seja produtivo, o líder precisa estruturar esse momento de maneira inteligente, garantindo que sua ausência não gere paralisia, mas sim aprendizado e evolução.
Segurança psicológica permite que as pessoas sintam que podem propor mudanças sem medo.
Inteligência coletiva faz com que times diversos encontrem soluções mais criativas. Colaboração estruturada garante que, mesmo sem o líder presente, o time tenha um caminho claro para tomar decisões estratégicas.
Confiança produtiva evita que o time fique travado pela dúvida ou pelo medo de errar.
Um exemplo prático: desmontando para inovar
Em um projeto de inovação aberta, a proposta inicial era criar um ecossistema de colaboração entre uma grande empresa, pesquisadores e startups. No papel, parecia incrível. Mas, na prática, as startups e a empresa não estavam no mesmo ritmo.
E mais ainda: sem uma estratégia clara e gestão mínima, o projeto não passaria de um grande evento de pitches para resolver problemas que nem existiam – com soluções que nunca seriam aplicadas.
O que fizemos? Desmontamos o programa. Reavaliamos expectativas, ajustamos os objetivos e reconstruímos um modelo mais sólido e sustentável.
Se tivéssemos insistido na estrutura original, o programa teria falhado. Mas, ao aceitarmos a desconstrução como parte do processo, conseguimos um resultado muito melhor.
A inovação real acontece quando entendemos a complexidade
A inovação não é sobre seguir metodologias à risca. Muitas vezes, a inovação real acontece no desconforto, na ausência do líder e na liberdade de testar novas abordagens.
Se bem estruturado, esse momento permite que a equipe desenvolva autonomia, aprimore ideias e reengaje a liderança com algo mais sólido.
Quando você vir sua “bicicleta” sendo desmontada, não veja isso como um problema, mas como uma oportunidade de reconstrução estratégica.
